After a decade leading Property Assist, Shannon Welch reflects on why the old “hustle harder” mindset no longer works in property management — and what sustainable success really looks like.


Ten years ago, I launched Property Assist with little more than a laptop, too much caffeine, and a belief that there had to be a smarter way to do property management.


I didn’t have a business plan — just years of hands-on experience, a pile of mistakes, and the kind of work ethic that made midnight emails feel normal. Like many in this industry, I accepted long hours and constant pressure as part of the job.


But ten years on, I’ve learnt that hard work isn’t the same as smart work — and the difference between the two is sustainability.


The Myth of “Just Work Harder”

We’ve all heard it — if you hustle hard enough, success will follow. And yes, persistence got me here. I’m proud of what we’ve achieved through sheer determination.


But I’ve also seen what happens when the most dedicated people start running on empty. Mistakes creep in. Team morale dips. People burn out, not because they don’t care, but because the pressure becomes counterproductive.


Turnover in property management remains among the highest in the real estate sector. The cost of replacing just one property manager can exceed $10,000 once you factor in recruitment, onboarding, and lost productivity. It’s not just a financial issue — it’s the human cost of unsustainable work.


This industry doesn’t just have a staffing problem; it has a structure problem.


Burnout Isn’t the Issue — the System Is

Burnout is the symptom, not the cause. The real issue is how we’ve built the work.


The best businesses I’ve seen — the ones that actually grow — aren’t driven by who works the hardest, but by who designs the smartest systems.


According to MRI Software’s 2024 report, more than half of Australian property professionals say they feel overwhelmed or unsupported in their roles — and that number’s climbing. That’s not a people problem. It’s a business model problem.


Outsourcing has become one of the most effective solutions for us and for the agencies we support.


It’s not about replacing your team; it’s about protecting them. It’s about freeing up your core people to focus on what only humans can do — build relationships, solve problems, and lead.


From Doing It All to Doing What Matters

As a female founder in a fast-paced industry, I’ve felt the pressure to do it all — to prove myself, push harder, and never drop the ball.


But no one builds anything great alone.


Strategic outsourcing has helped us evolve. It’s allowed our team to manage peak periods, reduce overwhelm, and create space for clear, focused thinking. It’s not about survival anymore — it’s about building a business that can actually breathe and grow.


What I’d Tell My Younger Self

After ten years working alongside property managers, here’s what experience has taught me:


Start Small

You don’t need to overhaul everything at once. Start by outsourcing one process — like routine inspections — and go from there.


Invest in Onboarding

Clear communication and proper onboarding make or break any external partnership. Set your team and your providers up for success.


Measure What Matters

Look beyond the dollars. Track engagement, turnover, accuracy, and satisfaction. That’s where the real return shows up.


It’s Not About Working Less — It’s About Working Smarter

People aren’t burning out because they’re not tough enough. They’re burning out because the systems they’re trapped in were never designed for sustainability.


The question isn’t whether you can afford to outsource — it’s whether you can afford not to.


For me, building Property Assist has always been about finding a better way.


Ten years on, I still believe in that — and I’ve never been more certain about what the future of property management needs to look like.
